Are You Onboarding, or Are You Everboarding?
May 5, 2021

Are you onboarding, or are you everboarding? If you are unsure, here is the difference: Onboarding typically ends after about one week when all the paperwork is signed, the initial introduction to the company is completed, and the tools needed for work are briefly explained. Everboarding is an advanced onboarding model backed by learning science and designed with the understanding that one-time exposure to information is not sufficient for long-term knowledge retention [1].

Studies on learning and retention show that it is challenging to retain content after a single exposure. Repeated exposure, over time, in different contexts is the answer to storing new information in long-term memory. A proven learning technique is “spaced repetition,” designed to reinforce the information by encouraging recall and application of learned content [2].

Everboarding provides a structured process to review and reinforce learning because it recognizes that repeated exposure is necessary for new, likely overwhelmed employees to thoroughly grasp what they are learning.

Embracing everboarding and extending the onboarding process to last at least a year is beneficial and worthwhile because it improves job retention, employee engagement, and performance, among other things. Spending time on everboarding new employees can result in massive savings in turnover costs.

Turnover costs can add up. Just the hiring aspect of turnover can cost up to 30% of a job's salary [3]. Total turnover costs vary between over 50% of the salary for entry-level jobs, 125% for mid-level jobs, and 200% for senior executive level jobs [4]. These effects of turnover reach further than just the monetary bottom line. Ben Peterson, CEO of BambooHR, an HR technology company, stresses the importance of reducing turnover in the workplace. "It's not just about dollars,” he states. “Culture and job satisfaction is hugely impacted, as well as morale, productivity, lost insider knowledge. It's painful to lose people" [5].

A deliberate everboarding strategy that extends beyond the standard onboarding timeline is essential. 1/3 of new hires quit within the first six months of being hired and about 17% left between the first week and third months of employment. This is congruent with a survey by the Aberdeen Group where 86% of senior executives and HR staff felt that new hires decide within the first six months of employment if they will stay with a company long term [6].

A well-established everboarding system could curb these losses. This is evident from the reasons reported by employees who quit in the first six months.

  • 1/3 of those who quit reported they received very little to no onboarding at all.
  • 23% felt that if the company provided clear guidelines for their responsibilities, it would have impacted their decision to leave.
  • 21% reported they wanted more effective training than provided.
  • 17% said that a smile or helpful interaction with co-workers would have changed their decision.
  • 15% reported that a lack of an effective onboarding process contributed to their decision to quit their job.
  • 12% said they wanted recognition for their contributions and work.
  • 9% reported they wanted more interaction and attention from their manager and co-workers[7].

Effective, structured, and extensive onboarding programs like everboarding significantly diminish turnover costs and provide many other benefits:

  • Studies show that new hires that complete a structured onboarding program are 58% more likely to be at a company three years later.
  • Performance increases by up to 11%.
  • Employee's discretionary effort increased by 20%.
  • 66% of companies reported a higher rate of successful assimilation of new hires into the company culture.
  • 62% of companies reported higher time-to-productivity ratios after effective onboarding.
  • 54% of companies reported higher employee engagement[8].

Onboarding is so much more than signing papers and providing employees their email and passwords to the company programs. Companies must revolutionize everything about the typical onboarding process. A structured and robust onboarding process can create a stronger company culture, a better work environment, more engaged employees who are loyal, productive, and the right fit for your company. More care during the first year of employment by implementing everboarding can make a skilled, strong workforce that improves the company and makes it more profitable.
